Case Study about the Lakkard Leather Company


    
    In 1966 after CFL resigned from his job as a sales representative in a car accessory company he decided to form a small manufacturing in the basement of his private home In 1970 except selling car accessories such as Leather steering wheel covers and seat cushions CFL branched out into some new products which attracted growing customers In 1994 CFL seized the opportunity that a regional company Eggers Company advertised itself for sale to expand and added 29 employees to his own 38person worship In 1998 CFL successfully merged Kaiser Company which is a traditional familyowned Leather trading house and Eggers Company to form the Lakkard Leather Company Because of the fine Leather design manufacture of highquality manicure etuis and Leather office accessories Lakkard Leather Company developed quickly Until 2003 at which point the company employed 131 people However CFL had to remove from active involvement in his business because of a nearfatal car accident And his son Peter had to take the reins until CFL recovered and resumed Leadership of the company At the beginning to a 23yearold student Peter didn’t have any experience to run a company After his hardworking he was quickly mastered the method of running the company and adapted to his new environment When CFL returned to the office after his surgery he still would like to run the company with the same way which he used to However Peter preferred to choose a new way to develop the company The conflicts between their generation gap are more and more serious
     
    There are several problems in this case which lead to the conflicts between father and son
    The conflict between Peter and Carl’s leadership and succession are shown with three examples 1 Carl insist on keeping the old clients and longstanding industry contacts however Peter wants to approach to the profitable companies and drop the orders of lossmaking deal 2 Peter think it is important to hire a human resource manager to manage 192 employees Carl refused to hire anyone who is nonfamily member to have leadership in company CFL believes he can control the company on his own like he did for decades 3 Peter wants to change the location to a newer larger manufacturing facility Instead CFL wants to rent an extra warehouse Peter and CFL also have internally conflict First of all CFL appreciated Peter’s help at the same time he dislike Peter taking over control On the other side Peter knew that the company was legally his parents’ property however Peter is tired of listening and obeying CFL’s commands if the decision is not for the company’s best interest By 2008 cash flow is turning negative CFL still granted the same payment to the longterm customers This situation stretched Lakkard’s payment In Addition Peter had introduced a peter’s project his own product line which is against CFL’s will CFL blamed this product line caused the cash shortfall Ironically Peter’s handbag project caught Carabazzo’s attention and Carabazzo willing to pay 24 million in return for all the company’s assets  CFL planned on keep this information with himself
        II         Solutions
    Obviously there are two major solutions First one is that CFL continues to manage the company Second one is that Peter takes over the business If CFL continues to manage the company there are more disadvantages than advantages The first advantage is that to CFL he enjoys the sense of achievement when he is in sole charge of procurement manufacturing schedules distribution and billing The Lakkard Leather Company is meant a lot to CFL who had devoted most of his life to the business Second is if the whole company is solely under CFL’s control there may be fewer conflicts between different departments Every employee only needs to follow CFL’s order and does what he needs to do So there is no such a department’s manager who has a conflict of interest against other departments The disadvantages of the managing by CFL are various To CFL himself he is getting old and he has no much energy for handling daytoday work For his age it is time for him to retire gradually  To his family life it is worse He feels isolated and underappreciated because Peter and his mother tended to take the same side of any argument to against him This kind of unpleasantness in the family affects the atmosphere in the workplace and definitely would affect CFL’s business decisions To the company it would loss its competitive power if CFL still uses his traditional method to direct the company One problem is that CFL wants to keep business with his old friends and longstanding industry contacts even though there is declining profitability and deteriorating cash flow from these clients It is a major cause of the negative cash flow by 2008 Although CFL’s longterm customers have fund shortages CFL still granted the same generous payment terms for them What the purpose for doing this is that he is proud to honor tradition and his family name so we can feel that his ideas and values are really oldfashioned Another problem is that he prefers to locate his company in his small hometown instead of moving to larger areas The consequences of doing this are the limitation of expanding production and the limitation of attracting young and qualified employees
    In our group’s opinion the best solution is that Peter takes over the business There are various advantages First his leadership would be beneficial to the company Peter lacked even basic knowledge about the company and the leather manufacturing at first so he uses different management style to direct the company He listens to every employee’s opinion and devotes his full attention to running the business Also his gentler personal touch was popular with the workers As a result of his own effort and the goodwill and dedication of the employees they kept the business surviving and even better Under his leadership employees now seemed to come to work with smiles on their faces and Lakkard recorded the lowest employee absentee rate in years Second he has strong sense of responsibility which would help him to lead the company to be better Even though he did not express any interest in father’s business he left his degree program in university to operate the company when the company needed him because he feels a sense of responsibility towards his family He also felt responsible for the employees who had worked for the family for years Peter felt that he was betraying the employee’s loyalty by failing to act in theirthe company’s best interests Third he is bold in making innovations which is significantly important to the company Peter implemented efficiency improvements to the manufacturing process For example throughput time had been reduced by nine per cent and the rate of material wastage hit an alltime low of just seven per cent of raw material input Finally Peter is farsighted about the development of the company which is a critical characteristic for a good manager He realized that the young and qualified labor is crucial to a company’s future growing so that he worried about the company’s unappealing location might make it harder to attract qualified employees in the future On the other hand there is also a disadvantage if Peter takes over the company Because Peter is young he is lack of the experience of operating the company However he is hardworking and he is willing to devote his full attention to running the business
    There is one more issue about the Carabazzo’s offer In our group’s opinion we think CFL should not sell his company Even though there is a large amount of money the Lakkard Leather Company means a lot to CFL’s family and his employees Additionally Peter has already developed new product lines which give the company more opportunities in the future If Peter continues to run the company in the right path the company would have a better future compare to the result of selling it right now Money is not everything If the company has a better future under Peter’s operating CFL’s family not only has money but CFL and Peter can enjoy the sense of achievement and the family’s honor

     As the main point of our case the leadership in an organization plays a crucial role between manager and employee  Because different values of different people Peter and his father have their own way to manage a company represents different personal value of their interest  Actually Peter and CFL are both working hard in improve of their family business value by managing in a traditional way and in something new
      The main point of their conflict between Peter and his father is the Controlling In other words for the lakkard leather company these two persons should controlhave to know that things are getting done compared to what they expected  Is this controlling effective or not Direct and obvious depends on whether a company’s future development in a traditional formal way or a new effectual good operation  In our case CFL and Peter both have his own control process to measure their company but the question is whom shall we trust more When the negative cash flow and the product line crisis comes CFL still granted the same generous payment terms for his longterm customers and has his criticisms on his son’s products In addition keeping the information about the Italian leather design company Carabzzo’s offer Moreover CFL didn’t realize the textile manufacturing industry’s future planning put his company into a struggling future  This is all about a bad controlling doesn't based the control process CFL didn’t measure the actual performance of his company and he didn’t want to compare the company’s actual performance against the old traditional standard still believe the way of his family operation is the best solution to recover So the last step of controlling is he did nothing improve on his managerial action refused the offer and didn’t see the textile manufacturing industry has already changed
    In this case we also find different personality between CFL and Peter if they both take MBIT survey  CFL is obviously an ISFP (introvert sensing feeling and perceiving) Because CFL is consider more quite and independent has his own feeling on decision and follow a traditional way to solve problems  Compare his father Peter is on the opposite way he is basically an ENTJ person (Extravert Intuition Thinking and Judging) Peter is more realizable and considers the company future survives This effect his decision as a manager to discover new product new way to solve negative cash flow issue and peter is more willing to cooperate with others in order to rising more profits This is a good example of different personality as a manager could have a different decision on his company’s goal and how to plan for development
     
    As for the leadership of the dispute when the crisis coming two people have not made a good decision to deal with the crisis  Different facts that are play an important role in decisionmaking  For example some common bias shows up when they have conflict in decisionmaking
    Confirmation biasCFL selectively gathers information that reflects to his company present preferences Accept face value information that confirms of his position didn't know much about a company’s future planning Availability bias means the bias that is based on his judgments on information that is readily available He is expecting to operate his business just as he always had Emotional events are most memorable and easy to access He might be fulfilling all his love in this company CFL believed that within a couple of weeks he would be back on board Overconfidence biasThat he is too optimistic when given factual questions and asked to judge the probability is responses are correct Individuals like CFL Only believe his own personal experience whose intellectual and interpersonal abilities are weakest are most likely to overestimate Anchoring bias CFL tendency to fixate on initial information and fail to adjust for subsequent information Example will be he refuses the offer and keep it avoids to his son
    If Peter finally take over the company it could be a best solution on a good manger with effective controlling can be seen in planning empowering employees and protecting workplace and manager if problems are occurring In addition Peter’s decision can also protect organizational assets reduce the production cost of the product and Maximize benefits Moreover high level of Peter’s job Performance could be a way that happy both workers and customer Because with satisfied workers increase customer satisfaction and loyalty We all know that personality is a dynamic concept describing growth and development of a person’s whole psychological system When Peter pursuit the high value of company profits this values influence his perceptions so that he is more able to plan the companies further in a good way and much better than his father Meanwhile His good personality will be more effective in the leadership of Lakkard Company
    In the course Peter’s behavior is more likely would be the instrumental valuespreferable modes of behavior to achieve terminal value because peter is more ambitious capable courageous forgiving helpful honest independent logical polite than his father
    The last thing is generation gap between Peter and his father because different core value of different generation do have an effect on the pursuit of values  In our case this is the main point of their conflict In order to solve this problem our best solution provides a good manager in the role of leadership of one organization in today’s society Moreover from this case we have a better understanding of values and personality plays an important role in decisionmaking and controlling Since inheritance is not a talent’s best market A good manger knows how he or she should be in order to increase the company’s profits in any path Peter do have this capacity to run the company in a successful way He is may be the Lakkard’s best choice and only choice
